Over the past five years, Sage Leadership has been partnering with a leading Romanian healthcare organisation—a team of over 1,000 professionals dedicated to providing life-sustaining dialysis treatment.
What began half a decade ago as a targeted leadership intervention for the headquarter support teams has evolved into a nationwide cultural transformation. Today, our long-term program directly reaches administrators, doctors, and nurses across 14 dialysis centres, embedding sustainable leadership practices and building psychological safety where it matters most: on the frontline of patient care.
The Evolution: From HQ Strategy to Frontline Delivery
Organizational culture isn’t built in a boardroom—it is lived daily on the clinic floor. To build a unified, supportive culture across 14 centres nationwide, our development strategy expanded in intentional, phased stages:
- Phase 1: Headquarter Support Teams: We started at the core, establishing a common language around communication, leadership, and collaboration among headquarter leaders and back-office support functions.
- Phase 2: Centre Leadership & Medical Staff: With strong HQ alignment, we extended the journey to clinic administrators, medical directors, doctors, and nursing staff—bridging operational strategy with healthcare delivery.
- Phase 3: Targeted Centre Interventions & Psychological Safety: This year, we launched an intensive, centre-by-centre rollout. Each year, a select group of centres undergoes deep-dive development aimed at fostering psychologically safe environments, open dialogue, and effective team dynamics.
Key Focus Areas: Bridging Skills with Systemic Culture
Working in high-stakes healthcare environments requires more than basic management tools; it demands empathy, clarity, and trust under pressure. Our sessions center around core competencies that directly impact daily operations and patient care quality:
- Clear & Empathic Communication: Fostering transparent conversations between multi-disciplinary teams (doctors, nurses, admin, and management).
- Leadership & Delegation: Empowering medical staff and administrators to share responsibility, streamline clinic workflows, and reduce burnout.
- Norming & Team Alignment: Aligning teams on shared behavioral norms, team charters, and expectations.
- Psychological Safety: Creating an environment where staff feel safe speaking up about operational risks, asking for support, and sharing feedback without fear.
How We Work: Blending Training and Coaching
Real, lasting change doesn’t happen through one-off workshops. Our hybrid methodology combines both individual and collective growth:
- Interactive Training Sessions: Practical workshops focused on introducing tools and frameworks that staff can apply immediately in their next shift.
- Team Coaching: Group sessions designed to address real-time team dynamics, resolve unspoken friction, and establish healthier ways of working together.
- 1-on-1 Executive & Leadership Coaching: Tailored individual support for clinic managers, medical leads, and headquarter leaders to refine their personal leadership style and address specific operational challenges.
Measuring Impact: A Multi-Year Commitment to Lasting Change
By rolling out this program progressively—selecting specific centres each year—we ensure that the growth is manageable, deeply rooted, and customized to the unique dynamics of each local team.
By connecting headquarter strategy directly to the daily reality of medical professionals across all 14 locations, this 5-year journey is helping transform a workforce of 1,000+ employees into a unified, psychologically safe, and resilient healthcare community.
